Competency Framework

Employer-Created Competencies

How employers create custom competencies and what the science team should know.

Two Creation Methods

Manual Creation

Employers go to Settings > Competencies and click "New Competency." They fill in name, category, description, and 5-level behavioral anchors.

AI Generation

Employers click "Generate Competencies with AI" on the posting form. The AI generates 5 competencies based on:

  • The job description
  • Optional recruiter/hiring manager context
  • Optional uploaded documents (parsed client-side)

The AI uses configurable system and user prompts (editable via admin at /admin/ai-generation). It generates competencies with complete 5-level anchors.

Quality Considerations

Employer-created anchors may not be psychometrically rigorous. The platform gives employers freedom to define competencies for flexibility, but this means:

  • Anchor levels may not be clearly distinguishable
  • Level 3 may not represent a consistent "meets expectations" baseline
  • Categories may be misassigned

The AI generation pipeline mitigates this by using I-O psychology prompts (configurable by the science team), but the outputs are not formally validated.

What You Can Do

  • Review the AI generation prompts — Go to /admin/ai-generation and review the system prompts and task instructions for competency generation. These prompts determine the quality of AI-generated anchors.
  • Create platform competencies — Add competencies to the platform library (via admin > competencies) for common use cases so employers don't have to create their own.
  • Provide anchor writing guidance — Future: an in-app guide for employers writing custom anchors.
